Your controller just gave notice. Or is going on leave in six weeks. Or the role has been open for two months and the close is slipping. The first instinct is usually to post the job and hold on until the right person shows up. The second instinct, looking at an interim professional's hourly rate, is often "that's too expensive."
It is worth doing the full math before deciding. Rate is only one line.
The Cost of a Permanent Hire
A permanent controller costs a lot more than salary. A fair comparison includes:
| Cost | What it covers |
|---|---|
| Base salary | The number on the offer letter |
| Payroll taxes | Employer Social Security, Medicare, unemployment |
| Benefits | Health, dental, retirement match, paid time off |
| Recruiting | Agency fee, job board spend, or internal recruiting time |
| Time to hire | Weeks or months with the seat open |
| Onboarding and ramp-up | Months before a new controller is fully productive in your systems and close |
| Risk of a wrong hire | The cost of starting the search over |
None of these show up in the salary figure, and several of them hit before the new hire contributes anything.
The Cost of Interim Coverage
Interim staffing is priced differently. You pay a rate for the hours or weeks you need, and that rate already includes the professional's compensation, payroll costs, and the staffing firm's overhead. In exchange:
- No recruiting fee for the interim engagement
- No benefits or payroll taxes on your books
- Productive in days, because interim professionals do this work for a living
- Coverage that ends when you no longer need it
The hourly rate is higher than the equivalent salary. For a defined period of coverage, the total cost is frequently lower, and that is before counting the most expensive line in the whole comparison.
The Line Nobody Budgets For: The Empty Seat
When a controller seat sits open, the work doesn't stop. It moves:
- To the CFO or owner, whose time is worth more than the controller's
- To the rest of the team, who now work longer hours and are more likely to leave
- To later, as the close stretches out, reconciliations fall behind, and the audit gets harder
- To outside firms, at emergency rates, when a deadline can't move
These costs are real even when they don't appear on an invoice. Late financials delay decisions. A missed covenant report creates a conversation with the bank nobody wants to have. An audit that starts with unreconciled accounts costs more and takes longer.
When Interim Is the Better Choice
- Leave coverage. Parental, medical, or extended leave with a known return date
- A vacancy while you recruit. Keep the close on schedule so you can hire the right person instead of the fastest one
- Peak periods. Year-end close, audit season, budget season
- Projects. System implementations, process cleanup, or a backlog of reconciliations
- A leadership transition. Interim CFO or controller coverage while the organization decides what the permanent role should look like
When a Permanent Hire Makes Sense
Interim isn't always the answer. If the role is clearly defined, the need is ongoing, and you have the time to recruit well, a permanent hire is the right long-term structure. Many organizations use both: an interim professional covers the seat and documents the work, and the permanent hire starts from that record instead of from zero.
A Simple Way to Decide
Answer three questions:
- How long is the gap? A known, limited gap favors interim coverage.
- What happens if the work waits? If the close, payroll, grant reporting, or the audit can't wait, the empty seat has a real cost.
- How sure are you about the role? If you are rethinking the job, interim coverage buys time to get it right.
